She's not a robot, she's an artificial lifeform. Also, weapon or not he still has to go into battle with her. Do you see Byakuya or Kenpachi going in to battle with their subordinates? No. Byakuya's liutenant, Renji, is almost captain level himself and fights his own fights, alone.

Kenpachi would attack his subordinates if they entered his fights with him, his 3rd seat, Ikkaku Madarame, could become a captain.

there really is not a weak captain it is just that they all have there good and bad points

Unohana is a woman, and why wouldn't she be able to use that as her Shikai? She didn't go through any type of transformation which usually goes hand in hand with a Bankai.
